Through qualitative research, the study identifies issues like generational gaps, discontinued leadership programs, and competency gaps, exacerbated by inconsistent succession planning and biased promotion practices. The proposed strategy focuses on leadership development, competency management, cultural transformation, and strategic alignment, advocating for structured leadership programs, merit-based succession, detailed competency frameworks, and a learning-oriented culture. A 12-month implementation plan outlines specific initiatives to revamp career management, encourage learning, and align human capital with strategic goals, offering PT SMPD a practical roadmap to strengthen its position in the competitive industry. This research offers valuable insights for manufacturing organizations facing similar talent management challenges.
