The research identifies the gaps of the current talent development process and measures the priority of critical leadership capabilities those aligned with the Blue White Group's retail business diversification strategy, to develop recommendations for an improved talent development framework. This qualitative research involved 11 interviewees from users of developed talents (UDT), sample of stakeholders (SP) and samples of developed talents (SDT). The data collection employs semi- structured interviews, and the analysis utilizes content analysis to identify the process gaps and the Analytic Hierarchy Process (AHP) method to prioritize leadership competencies based on organizational capability criteria. The findings show the project assignments as significant gaps in the current talent development process. Meanwhile, Strategic Management Capability and Financial Capability as the most critical leadership capabilities for retail business diversification strategy. The research proposes an improved talent development framework that aligns with organizational capability and talent readiness objectives. The framework includes enhancements in development planning, resource accessibility, tailored leadership programs, and streamlined evaluation processes. The originality of this research lies in its comprehensive and tailored approach to talent development, addressing the specific challenges of a diversified retail company in Indonesia. Penelitian ini mengidentifikasi kesenjangan dalam proses pengembangan talenta saat ini dan mengukur prioritas kemampuan kepemimpinan penting yang selaras dengan strategi diversifikasi bisnis ritel Blue White Group, untuk mengembangkan rekomendasi bagi kerangka pengembangan talenta yang lebih baik. Penelitian kualitatif ini melibatkan 11 orang narasumber yang berasal dari pengguna talenta yang telah dikembangkan (UDT), sampel pemangku kepentingan (SP) dan sampel talenta yang telah dikembangkan (SDT). Pengumpulan data menggunakan wawancara semi terstruktur, dan analisisnya menggunakan analisis konten untuk mengidentifikasi kesenjangan proses dan metode Analytic Hierarchy Process (AHP) untuk memprioritaskan kompetensi kepemimpinan berdasarkan kriteria kemampuan organisasi. Temuan ini menunjukkan penugasan proyek sebagai kesenjangan yang signifikan dalam proses pengembangan talenta saat ini. Sementara itu, Kapabilitas Manajemen Strategis dan Kapabilitas Finansial merupakan kapabilitas kepemimpinan yang paling penting dalam strategi diversifikasi bisnis ritel. Penelitian ini mengusulkan peningkatan kerangka pengembangan talenta yang selaras dengan tujuan kemampuan organisasi dan kesiapan talenta. Kerangka kerja ini mencakup peningkatan dalam perencanaan pembangunan, aksesibilitas sumber daya, program kepemimpinan yang disesuaikan, dan proses evaluasi yang disederhanakan. Orisinalitas penelitian ini terletak pada pendekatannya yang komprehensif dan disesuaikan dengan pengembangan talenta, yang menjawab tantangan spesifik perusahaan ritel yang terdiversifikasi di Indonesia.
